Abstract

This study aimed to investigate the effect of generative artificial intelligence adoption on changes in job tasks and the skills required of human resource professionals in Tehran. This applied, quantitative, cross-sectional study was conducted among 320 human resource professionals working in public and private organizations in Tehran in 2026. Participants were selected using stratified convenience sampling. Data were collected using a structured questionnaire comprising measures of generative AI adoption, changes in HR job tasks, and changes in required professional skills. The instruments assessed perceived usefulness, ease of use, behavioral intention, actual AI use, organizational support, task automation and augmentation, and emerging competencies such as AI literacy, data literacy, prompt formulation, critical evaluation of AI outputs, ethical judgment, privacy awareness, and human–AI collaboration. Data were analyzed using descriptive statistics, confirmatory measurement assessment, and partial least squares structural equation modeling in SPSS and SmartPLS. Bootstrapping with 5,000 resamples was used to test the significance of structural paths. Generative AI adoption had a significant positive effect on changes in HR job tasks (β = .62, t = 15.12, p < .001) and changes in required HR skills (β = .68, t = 18.38, p < .001). Changes in HR job tasks also significantly predicted changes in required professional skills (β = .32, t = 7.11, p < .001). Generative AI adoption explained 38% of the variance in task transformation (R² = .38) and 46% of the variance in skill transformation (R² = .46). In addition, frequency of generative AI use was significantly associated with both task transformation, F(3, 316) = 52.84, p < .001, η² = .33, and skill transformation, F(3, 316) = 68.27, p < .001, η² = .39. Generative AI adoption is a substantial driver of occupational transformation in HRM, affecting both the structure of professional tasks and the competencies required for effective performance, with particularly strong implications for AI literacy, analytical judgment, ethical oversight, and human–AI collaboration.
